The situation
A high-performing clinician stepped into the director role with a full caseload still on the books. The regional leader wanted a “steady hand.” The new director was staying late, avoiding hard conversations, and measuring the week by whether the schedule stayed full.
The work
Weekly 1:1 coaching for six months, with two half-day workshops for the site’s emerging leads. We practiced the actual conversations: a therapist running behind, a coordinator who would not escalate, a peer who still treated the new director as a friend in the gym.
What changed
The director kept a smaller treatment caseload by design, ran a standing leadership huddle, and left the year with a written picture of what “good” looked like on that team — not a slogan on the wall.
